Abstract

Bu araştırmanın amacı, iş yeri maneviyatının etik olmayan örgüt yanlısı davranışlar üzerindeki etkisinde örgütsel özdeşleşmenin aracılık etkisini incelemektir. Veriler 2020 yılında COVID-19 pandemi sürecinde çevrim içi ve yüz yüze anket yöntemiyle toplanmış ve 452 katılımcıdan elde edilen veriler analiz edilmiştir. Verilerin analizinde faktör analizi yapılmış, aracılık etkisi Hayes PROCESS makrosu ile test edilmiştir. Bulgular, iş yeri maneviyatının örgütsel özdeşleşmeyi anlamlı ve pozitif yönde etkilediğini göstermektedir. Örgütsel özdeşleşmenin etik olmayan örgüt yanlısı davranışları artırdığı, buna karşın iş yeri maneviyatının bu davranışları doğrudan azalttığı tespit edilmiştir. Bu çalışma, iş yeri maneviyatının etik duyarlılığı artırarak etik olmayan örgüt yanlısı davranışları doğrudan azaltırken, örgütsel özdeşleşme aracılığıyla örgütü koruma temelli bilişsel süreçleri güçlendirebileceğini ortaya koyarak, aynı yapının farklı psikolojik süreçler üzerinden zıt yönlü etkiler üretebildiğini göstermekte ve bu yönüyle literatüre özgün bir katkı sunmaktadır.
